摘要
在以团队工作为基础的知识型企业中,共享领导越来越作为一种新的领导风格得到实践。许多学者认为共享领导会有助于提升团队创新绩效,但对于两者的关系路径并没有深入探讨,特别是其中的中介效应和调节效应并没有深入研究。分别基于知识分享的中介作用和企业类型的调节作用对天津市文化创意型企业中的研发团队层面的共享领导与团队绩效的关系进行多元统计研究。研究发现:知识分享对于研发团队实施共享领导以提升团队创新绩效,发挥着关键的中介作用;而企业类型对于共享领导与团队绩效的关系起着一定的调节作用。研究结论对于文化创意型企业实施和改善共享领导实践,推动团队内部知识分享,最终提升团队绩效具有重要的启示意义。
Shared leadership has become a new kind of leadership to be implemented in the knowledge-based enterprises based on the team work. Many scholars argue shared leadership helps to increase the innovation performance of team, while the relationship path needs to be explored, especially the mediating effect and moderating effect can be still to be probed. Separately based on the mediating effect of knowledge sharing and moderating effect of enterprise type, it makes multivariate statistical study about the relations between shared leadership and team performance under the R&D team in the cultural and creative enterprises at Tianjin. It concludes: knowl- edge sharing plays the key mediating effect for implementing shared leadership in R&D team in order to increase the innovation perfor- mance, and enterprise type plays some moderating effect for the relationship between shared leadership and team performance. The re- suits make the good implication for the cultural and creative enterprises to implement and improve shared leadership practice, advance knowledge sharing inside team, finally improve team performance.
