摘要
运用实证方法对我国国企和民企员工的工作满意度影响因素及其差异进行比较的研究发现,在影响两类员工满意度的因素上存在着显著差异,民营企业的公司属性更强,而国有企业的社会属性更强:前者的市场导向更明显,而后者的政府导向更明显。二者存在差异的根本原因是企业制度安排不同,以及在此基础上所形成的组织文化不同。应通过进一步的体制改革,打破国有企业在诸多领域的垄断状况,给予民营企业更多的发展空间和机会,让两类企业公平竞争,共同发展。
This empirical study,using the data collected from 919 employees from four state-owned enterprises(SOE)and five privately-owned enterprises(POE),explores the main factors reflecting employees' job satisfaction and then contrasts them between the two kinds of enterprises.The result shows: 1)age and position significantly impact on intrinsic,extrinsic and general satisfaction of SOE's employees;2)education significantly impacts on intrinsic,extrinsic and general satisfaction of POE's employees,while position only impacts on their intrinsic satisfaction and age only on their extrinsic satisfaction;3)seven factors such as promotion and job autonomy impact on the general satisfaction of SOE's employees;4)nine factors such as making use of ability and social status impact on the general satisfaction of POE's employees;and 5)the differences among the factors impacting on the satisfaction of SOE and POE employees come from the different institutional and managerial arrangements.
