工作特征、组织公民行为与公务员工作满意度 被引量:11

摘要 本文以368名公务员为研究对象,分析了工作特征对组织公民行为的影响,以及工作满意度的中介作用。研究发现:工作特征中除自主性之外,其余各维度对组织公民行为有显著的正向影响;工作满意度是工作特征对组织公民行为影响的中介变量。鉴于此,本文认为可通过工作轮换、工作扩大化、工作丰富化和及时反馈等方法提升公务员的工作满意度,使公务员受工作本身激励而展现更多的组织公民行为,同时应对公务员加强监督和约束,避免以公谋私或滥用职权等问题。
