苛责式领导行为的前因变量及影响机制研究

摘要 长期以来,学者们对领导行为的研究基本上忽视了对领导阴暗面的研究,而苛责式领导研究关注的正是领导行为消极和破坏性的一面,它有助于我们系统全面地了解领导行为。苛责式领导是一种领导对下属比较直接的组织不当行为,它将会给下属的心理和行为带来诸多负面影响,进一步影响到员工的工作绩效和组织绩效。本文从苛责式领导的概念界定和测量出发,主要对苛责式领导行为的前因变量、结果变量以及相应的作用机制和影响机制等方面的研究进行了述评。在此基础上,对未来研究的方向进行了展望。 For a long time, scholars largely ignored the research on the dark side of leadership behaviors, while abusive supervision focuses on the dark and destructive side of leadership behaviors in the organizations. It helps us to systematic and comprehensive understanding of leadership behaviors. Abusive supervision is a direct organizational misbehavior. It will give subordinates to bring psychological and behavioral negative impact, and further affect the employee's work performance and organizational performance. Our literature review focuses on the conception definition and measurement of abusive supervision. We provide a review of the literature that summarizes what is known about the antecedents and consequences of abusive supervision, and the corresponding productive mechanism and effect mechanism respectively. Finally, we also discuss future research directions of abusive supervision.
