摘要
对我国十个大城市的730名动漫人才进行问卷调查,运用SPSS17.0和AMOS18对调查数据进行分析,探讨了全面报酬、敬业度和绩效之间的作用关系。研究结果表明:(1)内部报酬、集体薪酬和晋升机会对绩效有显著的直接正向影响,其中,内部报酬和晋升机会还能通过敬业度对绩效产生显著的间接影响。(2)个体可变薪酬和专业认可对绩效有显著的直接负向影响。(3)个体固定薪酬和精神奖励对绩效的影响不显著。研究结果进一步丰富了全面报酬、敬业度和绩效的相关理论,为实施动漫人才全面报酬战略提供了理论依据和实证经验支持。
The researcher examined the impact of total rewards and engagement on performance in this paper. The sample of this study was 730 animation staffs of China. The SPSS17. 0 and AMOSI8 were used in analyzing survey data. This study proved that : ( 1 ) intrinsic rewards, collective salary and promotion opportunity had positive impacts on performance, and intrinsic rewards and promotion opportunity also had positive indirect impacts on performance by affecting engagement; ( 2 ) individual variable pay and professional recognition had a negative impacts on performance; ( 3 ) individual fixed salary and spirit award had no positive impacts on performance. The conclusion of the study has further enriched total rewards theory, engagement theory and performance theory, and provided theory basis and empirical support for the animation staff total rewards strategy.
