摘要
文章旨在探讨高绩效人力资源实践影响员工创造力的作用机制。通过对239家企业员工的调查,发现个人学习、信任以及心理授权在感知的高绩效人力资源实践和员工创造行为的关系中发挥了显著的中介作用。员工对能力、关系以及自主的需要是影响员工创造的重要因素,验证了自我决定理论对高绩效HRM激发员工创造行为作用机制的解释。
The paper aims to explore the relationship between high-performance human resource practices and employee creative behavior in the work. A study of 239 companies showed that high performance HR practices were positively related to creative behavior, and the trust, personal learning, and psychological empowerment played mediating roles significantly. It is important that satisfying employees' innate psychological needs for competence, relatedness and autonomy to foster employee creativity. It verifies the interpretation of the self-determination theory of how and why high performance HR practices influence employee creative behavior in the work.
