摘要
以高科技企业员工为研究对象,运用问卷调查法和层次线性回归技术探讨了程序公正对员工创新行为的影响及其机制。通过分析员工及其直接主管的配对数据表明:程序公正对员工创新行为有显著的正向影响;程序公正通过激发员工的内部动机,从而促进员工的创新行为;程序公正对员工内部动机的影响效应会被工作自主所调节,在高工作自主的组织情境中,程序公正对员工内部动机的影响效应会被减弱。
Taken employees from high technology enterprise as subjects, this article used questionnaires and hierarchical linear re- gression model to examine the influence and mechanism of procedural justice of employees' innovative behavior. The analysis of the paired data between staff and their immediate boss indicates that procedural justice positively influences employee's innovative behaviors; proce- dural justice, in turn, stimulates the intrinsic motivation of staff to encourage the innovative behaviors of staff; Further, the impact of pro- cedural justice on intrinsic motivation is subject to job autonomy, and can be weakened under high work autonomy circumstances.
