员工恐惧的形成机制及其影响因素 被引量:3

摘要 恐惧是个体感知到威胁时的一种防御性情绪反应,组织中员工的恐惧包括惧怕权威、惧怕变革及惧怕风险承担等。文章在介绍员工恐惧概念的基础上,阐述了其形成机制。威胁是导致恐惧的直接线索,而其内在形成机制可以从包括进化理论的联接反应和认知评价等视角加以解释,制度和文化也是影响恐惧的重要外因;文章论述了员工恐惧的影响结果,恐惧会引起员工的压力感,导致沉默和行为上的刻板。通过改变管理制度,提供导师制及EAP等人力资源措施,改变领导风格以及塑造宽容的组织文化等,可以减轻员工恐惧;文章最后提出了在中国背景下研究员工恐惧的未来方向。
