摘要
根据职业兴趣理论与基于情境的领导素质理论,以领导者职业兴趣为自变量,任务结构情境因素为调节变量,领导绩效为因变量,采用多元层次回归的统计方法,考察任务结构情景对中层领导者职业兴趣和领导绩效关系的调节作用。研究结果表明,任务结构对艺术取向、经营取向和研究取向与领导绩效之间的关系有显著的调节作用。在任务结构高的情况下,组织应该优先选拔具有艺术取向或经营取向的个体担任领导者岗位;在任务结构低的情况下,组织应该优先选拔具有研究取向的个体担任领导者岗位。研究表明结合情境因素能更好地解释领导者素质对领导有效性的作用,同时也对领导选拔与实践提出指导建议。
Based on vocational interests theory and traits theory of situational leadership, this paper studied the moderating effects of task structure on the relationship between leaders'vocational interest and leadership performance though the statis- tical method of Hierarchical Multiple Regression by regarding vocational interest of the leader as the independent variable, task structure as moderator, leadership performance as the dependent variable. The results showed that task structure has a significant moderating effects on the relationship between artistic -orientation, business - orientation, research - orienta- tion and leadership performance. In the context of high task structure, the organization should give the artistic orientation or business - oriented individuals priority to be in leader positions ; in the context of low task structure, the organization should give the research - oriented individual priority to be a leader. This study showed that situational factor can explain the effects between leader' s traits and performance better, which contributes to make some suggestions for the leader - selec- tion and leader- practice.
