摘要
组织公平是管理学、心理学、社会学等领域的前沿性研究课题,目前,已成为社会科学领域关注的热点。国内外对组织公平的研究多是关注公平的具体维度对组织效果变量的影响,较少考虑总体组织公平在组织中所扮演的角色。在对245名被试员工考察中发现,总体组织公平在公平维度与组织效果变量间起全中介作用,这说明总体组织公平对员工的态度和行为有着重要的影响。为了提高员工的总体组织公平感,组织应重视招聘与选拔工作,建立合理的考评体系与薪酬体系,赋予员工更宽泛的民主参与权,充分应用公平维度激励员工,进而建立合理的申诉与监管制度。
Organizational justice as a hot research topic in management, psychology and sociology, has become the focus of attention of the social sciences. Organizational justice is the justice feelings of the people. 245 employees were used as sample to explore the relations among distributive justice, procedural justice, interactive justice, affective commitment, trust and organizational citizenship behavior. The results showed that overall justice judgments mediate the relationship between justice dimensions and organizational outcome variables. Based on the results, suggestions are put forward for enterprise management as follows: attaching importance to recruitment and selection; establishing a rational appraisal system and salary system; giving employee voice opportunity; motivating staff and establishing a reasonable appeal system.
