摘要
关于员工创造力的影响因素的研究吸引了很多学者的关注。反馈是组织中常用的一种激励策略,是提高员工创造力的外部干预手段。文章通过实证研究,探讨了领导反馈通过心理资本的中介作用对员工创造力的影响。采用问卷调查的形式,以我国高科技企业密集的长三角地区企业内任职员工为调查对象,总共发放问卷260份,有效回收问卷214份。研究结果表明:领导的积极反馈对员工创造力有正向影响,心理资本在积极反馈与员工创造力之间起完全中介作用;领导的消极反馈对员工创造力有负向影响,心理资本在消极反馈与员工创造力之间起完全中介作用。理论上丰富了反馈和员工创造力研究领域,实践上为企业有效促进员工创造力水平提供了指引和借鉴。
A lot of research has concentrated on identifying what factors can promote employees’creativity. Supervisory feed-back,both as an important incentive strategy and an external intervention in organizations,has a certain relationship with em-ployees’creativity. In this study, we examined the impact of supervisor’s feedback on employees’creativity and whether the employees’psychological capital plays a role as a mediator. By means of questionnaire,the employees,in Intensive high-tech enterprises in Yangtze River in China, are as the investigation object. The number of total questionnaire is 260, of which the effective one is 214. And the results show that:the positive supervisor’s feedback has a positive impact on employees’creativi-ty and employees’psychological capital fully mediates the process;negative supervisor’s feedback has a negative impact on employees’creativity and employees’psychological capital also fully mediates the process. Theoretically speaking,the findings have enriched the research field between feedback and creativity,while in practice this paper offers some useful guidelines for companies about how to promote employees’creativity effectively.
