摘要
一个具有战略导向性的薪酬对于高技术企业员工具有重要的激励作用。本文通过对高技术企业知识员工薪酬激励的理论与实证分析,论证了战略导向视域下薪酬政策、薪酬水平、薪酬结构、计酬方式、支付形式与知识员工激励程度之间都存在着水平较高的正相关。高技术企业在对知识员工进行薪酬设计时,必须综合考虑薪酬政策的战略导向性、薪酬水平的外部竞争性、薪酬结构的内部一致性、计酬方式的个人公平性和支付形式的实施科学性这五个方面内容,整体构建基于战略的高技术企业员工薪酬激励的框架体系。
It's a important incentive problem for Chinese high-tech enterprises to establish a strategic compensation. This article holds an inquest of high-tech enterprises in Nanjing, and finds that there are direct correlations between pay policies, pay level, pay structure, paying perform- ance, scientific implementation and knowledge workers' motivation. Meanwhile, as shown through analysis, the article designs the compensation incentive mechanism of Chinese high-tech enterprises that is composed by five parts: pay policy based on strategic direction, pay level based on internal consistency, pay structure based on external competitiveness, paying performance based on distribu- tive justice, and scientific implementation based on procedural equity. Finally, this paper puts for- ward the major and general requirements of its insights and conclusion.
