摘要
本研究审视了高校青年教师自主发展对其科研能力与工作绩效的影响,同时探讨了组织支持在此过程中所起的作用。以来自60所高校的578位青年教师为研究对象,经实证检验后发现,自主发展、自主发展和组织支持感的交互效果能够显著提升青年教师的科研能力,进而提升工作绩效。综合理论研究成果,从提升高校青年教师科研能力的角度,对高校人事及科研管理发展方向作了探讨。
This study investigates the effects of university young faculties' self-directed development on their research competency, meanwhile discusses the role of organizational support during this process. By engaging in an empirical study with a sample of 578 young faculties from 60 universities, this study shows that self-directed development and the interactive effects of self-directed development and perceived organizational support both strongly and positively affect young faculties' research competency, and in turn strongly and positively affect young faculties' performance. For enhancing university young faculties' research competency, the paper gives suggestions for the development directions of universities' HR and research management.
