摘要
本文通过对天津市国有电子企业中的264位管理人员的问卷调查,考察了人口学变量、个体变量和组织变量对管理者职业弹性的影响。研究发现:人口学变量对管理者职业弹性水平的影响不显著,但个体变量心理资本、配偶职业支持和组织变量上司职业支持、同事职业支持对职业弹性的影响显著,并且个体变量对管理者职业弹性的总效应要大于组织变量。心理资本在上司职业支持、同事职业支持、组织职业管理、配偶职业支持、关系的影响中起中介作用。
The primary purpose of this study is to explore the antecedents of career resilience. Data were collected by surveying 264 managers from 59 state - owned electronic enterprises in Tianjin city. Demo- graphic variables of sex, education, rank, career changes, organization changes, organizational variables of supervisor' s career support, colleague' s career support, organizational career management, and indi- vidual variables of psychological capital, couple' s career support, Guanxi, were examined as anteced- ents. Correlation and regression analyses indicated that demographic variables were none -significant predictors of career resilience, whereas individual variables and organizational variables do. Individual variables of psychological capital, couple' s career support were found to be positively correlated with ca- reer resilience, and organizational variables of supervisor' s support, colleague' s career support, organi- zational career management were found to be positively correlated with career resilience, either. Moreo- ver, findings suggested that the individual variables contributed to Career resilience above and beyond the organizational variables, psychological capital acted as a mediator in the relationship of supervisor' s sup- port, colleague' s career support, couple' s career support, Guanxi with career resilience. Finally, limi-tations of this research and suggestions for future research were discussed at the end of the paper.
