灵活性人力资源管理系统与心理契约满足——员工个体学习目标导向和适应性的调节作用 被引量:11

Flexibility-Oriented HRM Systems and Psychology Contract Fulfillment:The Moderating Effects of Individual Learning Orientation and Adaptability

摘要 本文研究灵活性人力资源管理系统对员工心理契约满足的作用机理。基于社会认知理论,引入员工学习目标导向和员工适应性作为调节变量。基于35家高新技术企业的310位核心知识员工的数据,跨层次分析的结果表明:灵活性人力资源管理系统对心理契约满足没有显著影响;当员工学习目标导向较高时,灵活性人力资源管理系统对心理契约满足的正效应被显著抑制;当员工适应性较高时,其正效应得到显著增强。本文结论丰富了有关心理契约满足前因及其边界条件研究的文献,对企业的人力资源管理实践具有指导意义。 Most of the current literature on psychological contract investigates its conceptual meaning and the consequences of its breach and fulfillment, while few sLudies have paid attention to the antecedents of psychological contract.
