摘要
科学合理的教师薪酬制度是留住优秀教师、减小教师流动率、稳定教师队伍最直接有效的手段。本研究对重庆市某主城区某民办幼儿园的教师薪酬制度进行了定性分析,发现其存在以下一些问题:基本薪酬设计缺乏有效依据;奖金对教师教育教学工作的激励功能不明显;福利未能提高教师的满意度;津贴对教师薪酬的补偿力度不强。基于这些问题,研究者提出相应建议:政府出台民办幼儿园教师薪酬制度的指导性政策:基本薪酬设计以市场薪酬调查为前提;奖金设置与个人业绩挂钩;充分发挥福利、津贴对薪酬制度的调节补偿作用。
Reasonable teachers' compensation system is an effective way to keep excellent teachers, lower turnover rate, and stabilize teaching staff. This paper analyzes qualitatively the teachers' compensation system in a private kindergarten in Chongqing. The results indicate there exists some problems: the basic compensation design does not have reasonable ground, the bonus is not enough to encourage teachers, benefits have not increased teachers' satisfaction, subsidies are not significant for teachers. On the bases of the existing problems, the authors put forward some suggestions: the government should make the guidance policy for private kindergarten teachers' compensation system, basic compensation design should be based the market survey, the bonus setting should be matching with the teachers' performance, and flail play should be given to benefits and subsidies for adjusting function in compensation system.
