基于工作质量和护理风险的量化绩效考核方案实施效果观察 被引量:13

摘要 [目的]探索基于工作质量和护理风险绩效考核在临床护理工作中的激励效应。[方法]将护理单元按工作量、工作强度及护理风险分档,护理人员按工作年限及工作能力分级,结合工作量、工作质量考核结果确定绩效分配系数进行绩效分配。[结果]绩效考核改革实施后护理人员对绩效分配方案满意率为94.67%,对薪酬待遇的满意率为87.00%,较实施前(78.67%、57.67%)均有所提高;实施后有调科意愿的为3.67%,较实施前(8.33%)降低;护理质量指标中基础护理评分为98.52分±1.02分,重危病人护理评分为98.60分±1.30分,病房管理为97.30分±1.50分,病人满意率为(98.30±1.70)%,较实施前97.54分±2.06分、94.04分±2.46分、96.13分±3.03分、(97.60±0.40)%提高,实施前后比较差异有统计学意义(P<0.05或P<0.01)。[结论]公平公正的绩效考核分配方案能有效激发护理人员工作积极性,稳定护理队伍,提高护理质量。 Objective:To explore the incentive effect of performance e- valuation based on quality of work and nursing risk in clinical nursing work. Methods:The nursing units were binned according to the workload, work intensity and nursing risk, and nursing staff were graded according to the work experience and working ability, combining with the workload and work quality appraisal results to determine the performance distribution coefficient for performance distribution. Results:After implementing performance appraisal reform, the satisfaction rate of nursing staff for performance disturbance scheme was 94.67 %, the sat- isfaction rate of nursing staff for remuneration packages was 87.00 %, which were improved compared with that (78. 67%, 57. 67%) before implementing; the nursing staff who had willingness to adjust departments accounted for 3.67%,which was lower than that(8.33%) be- fore implementing;in nursing quality indicators score, the basic nursing score was 98.52~ 1.02,critical patient care ratings was 98.60±1.30, wards management score was 97.30-4-1.50,patients' satisfaction score was (98.30±1.70) % ,which were higher than that 97. 54~2. 06,94. 04± 2.46, 96. 13 ± 3. 03, (97. 60 ± 0. 40)% beforeimplementing, and the difference was statistically significant between before and after implementing (P〈0.05 or P〈0.01). Conclusion: Fair and equitable per- formance appraisal distribution scheme can effectively stimulate the work enthusiasm of nursing staff, stable care team and improve quality of care.
