摘要
探讨了团队层次变量变革型领导、多元化氛围与个体层次变量员工感知差异对员工工作投入和工作倦怠的影响及作用机制。通过617份IT行业跨国企业的问卷调查,运用跨层次分析表明:感知差异与员工工作投入显著负相关,与员工工作倦怠显著正相关;变革型领导能够促进积极多元化氛围的形成,从而跨层次提升员工工作投入、降低员工工作倦怠;多元化氛围在感知差异与员工工作投入和工作倦怠的关系中起跨层次的调节作用。
This paper explores the impact of macro level variables of transformational leadership, diversity climate and micro level variable of perceived dissimilarity on employee job involvement and job burnout. Based on the survey 617 employees from multinational corporations in IT industry. Results of cross-level analysis shows that : perceived dissimilarities have neg- ative impact on employee job involvement and positive impact on employee job burnout; transformational leadership can help build positive diversity climate within organization, positive diversity climate will enhance employee job involvement reduce employee job burnout ; diversity climate is the moderator in the relationship between perceived dissimilarity and employee job involvement and job burnout.
