摘要
采用问卷调查法,以254名企业员工为对象,探讨了挑战性-阻碍性压力对员工情绪衰竭与工作满意度的差异性影响,以及上下属关系的调节作用。结果表明:挑战性压力与阻碍性压力对员工工作满意度分别具有显著的正向与负向影响;阻碍性压力对员工情绪衰竭具有显著正向影响,而挑战性压力的正向影响作用则不显著;上下属关系对挑战性压力与工作满意度、阻碍性压力与情绪衰竭之间关系均具有显著的调节作用,具体表现为强化了挑战性压力的积极作用,缓解了阻碍性压力的消极作用。
This paper explores the differential effects of challenge and hindrance stressor on employees'emotional exhaustion and job satisfaction, and moderating role of supervisor-subordinate relationship. Data are collected from 254 employees' by questionnaire survey. Results show that: challenge and hindrance stressor have significant positive and negative effects on employees'job satisfaction respectively;hindrance stressor has a significant positive effect on employees" emotional exhaus- tion; supervisor-subordinate Guan-xi moderates the relationship between challenge stressor and job satisfaction, as well as the relationship between hindrance stressor and emotional exhaustion.
