摘要
研究职业成长及组织-专业冲突对专业雇员离职意愿的影响,识别组织-专业冲突对职业成长和离职意愿关系的调节效应。通过对215名企业专业雇员的调查,采用层级回归分析处理数据,研究结果表明:职业目标进展和职业能力发展两类职业成长维度与离职意愿负向相关;组织-专业冲突与离职意愿正向相关。组织-专业冲突在职业成长与离职意愿之间的关系中起到调节作用。具体地,组织-专业冲突调节了职业目标进展及职业能力发展与离职意愿之间的关系,随着组织-专业冲突的增加,职业目标进展及职业能力发展对离职意愿的影响减弱。
This paper researches the impact of career growth and organizational-professional conflict on turnover intention for professional employees, examining how organizational-profes sional conflict shapes the relationship between career growth and turnover intention. With 215 questionnaires, the empirical results from hierarchical multiple regression shows that the two di mensions of career growth, career goal progress and career capacity development, affect turnover intention negatively; organizational--professional conflict affects turnover intention positively. Or ganizational--professional conflict moderates the relationship between career growth and turnover intention. Specifically, organizational--professional conflict moderates the relationship among ca- reer goal progress, career capacity development and turnover intention. Along with the increase of organizational-professional conflict, the impact of career goal progress and career capacity develop- ment on turnover intention becomes weak.
