高新技术企业R&D人员绩效评价方法及实证研究——基于层次结构的个体优势特征识别视角 被引量:13

A Performance Evaluation Method and Empirical Research for R&D Personnel in High-tech Enterprises: Based on the Perspective of Individual Advantage Characteristic Recognition for Hierarchical Structure

摘要 针对既有R&D人员绩效综合评价方法存在的不足,在竞优思想指导下,提出一种基于个体优势特征识别的R&D人员绩效评价方法。该方法面向层次结构指标体系,按照理想点效用模式,采用2-范数意义下距离,从最有利于展示每个R&D人员绩效的角度逐层识别其个体优势特征结构,并据此逐层进行个体代理评价和民主代理评价。最后,以某高新技术企业R&D人员为实证研究对象进行了方法的应用研究。 Aiming at the disadvantages of existing R&D personnel performance comprehensive evaluation methods, a kind of R&D personnel performance evaluation method based on individual advantage characteristic recognition guiding by Jingyou thinking is proposed. Facing to hierarchical structure index system, and according to the ideal point utility model and 2-norm distance, the individual advantage characteristic structures which are the most beneficial to show each R&D person's performance value are identified layer by layer, and the conclusions of individual agent and democratic agent evaluation are respectively given based on the recognition results above. Finally, taking the R&D staff in a high-tech enterprise as a study sample, an empirical study is made. The results show that the method is simple, scientific and effective, and can make full use of information, provide objective and accurate decision basis for individual performance management .
