摘要
本文通过对企业中高层女性管理者的深入访谈和编码分析发现,女性职业发展过程中并非只有中级向高级管理层晋升的玻璃天花板一层障碍,而是在不同职业阶段分别表现为心理天花板、角色天花板、组织天花板三重障碍,以此为基础构建了三重玻璃天花板的突破路径,同时探索出女性独特的职业发展曲线。
Based on Grounded Theory, semi-structured and in-depth interviews with managers are conducted to collect qualitative information in Chinese typical enterprises (state-owned, private, foreign), and the story line of career developing is described. This research reveals a triple-layer glass ceiling- from psychology, role, and organization, rather than the traditional one-layer glass ceiling, which blocked career women from top management. Besides, this paper develops the breakthrough model and the feminine career curve.
