某公立医院青年志愿者组织认同感现状调查与分析

Study on status about organizational commitment of young volunteers in a public hospital

目的了解公立医院青年志愿者组织认同感现状,探索对青年志愿者志愿服务的管理对策。方法通过问卷调查的方式对某公立医院427名35岁以下的青年志愿者进行了组织运行规划、组织文化、组织发展前景、成长激励机制和归属感等五个方面认同状况调查。结果发现85%的青年志愿者基本了解组织的运行发展规划,44%的志愿者认为组织文化对凝聚员工,促进企业发展起很好的作用,38%的志愿者认为组织具有很好的发展前景,65%的志愿者有归属感,并认为组织有让青年人脱颖而出的机制。结论大部分青年志愿者组织认同感较强,亦有少部分青年志愿者对组织的认同感存在差异,组织管理者应加强组织文化建设和宣传,建立激励青年成长的机制,构建青年成才的发展平台,在医疗服务过程中建立良好的组织形象以及和谐的人际关系,以提高青年志愿者的组织认同感,促进组织发展,达到组织目标。

[Objective] To study the status about organizational commitment of young volunteers in public hospital and find the way to manage the services from young volunteers. [ Methods ] To study the status of commitment in five sides from operation planning, culture, prospect of the development, growth incentive mechanism, sense of belonging by questionnaire survey. There were 427 young volunteers in a hospital below 35 years old taking part in the study. [ Results ] There were 85% volunteers understanding the development planning of the organization, 44% of them realizing the organizational culture was good at uniting the employees, promoting the development of the enterprise, 38% of them thinking the organization had a very good prospect of the development, 65% of them had sense of belonging and thinking the organization had the mechanism to promote the young people standing out from others. [ Conclusion ] Most of the young volunteers had strong organizational commitment but few of them had self-identity differences. So the managers should strengthen the construction of organizational culture and propaganda, establish incentive mechanism of youth, construct a development platform for youth, establish good organization image and harmonious interpersonal relationships in the process of medical service in order to improve organizational commit- ment of young volunteers and promote organization development, then, achieve the goal.
