An Analysis of the Influence of Informal Organizations on Organizational Citizenship Behavior

摘要 作为一种对组织绩效有积极影响的角色外行为,组织公民行为表现出来的"雷锋"精神、"好战士"形象、"主人翁"意识,使其备受学者和企业界的重视。实证分析表明,非正式组织中的个体程度中心性、连带强度对组织公民行为有正向影响,因此要发挥非正式组织中核心人物的积极作用。同时,个体社会资本在程度中心性与组织公民行为之间起抑制和缓冲作用,需要管理者改变对个体社会资本的认知,加强对个体社会资本的管理。 As an extra-role behavior with positive influence on organizational performance,organizational citizenship behavior can manifest the so-called ' Lei Feng' spirit, ' good soldier'image and 'master' awareness, to which great attention is paid by both scholars and the business circles. The empirical analysis shows that the centrality of individual degree and the solidarity strength in informal organizations have a positive impact on organizational citizenship behavior; therefore, it is necessary to give an active play to the central figures of the informal organizations. Meanwhile,individual social capital can play a role of suppression and buffer between degree centrality and organizational citizenship behavior; managers need to change their perception of the individual social capital and strengthen the management of individual social capital.
