The Effects of Learning-goal Orientation on Employee Creativity and Job Performance

摘要 员工学习目标导向对组织创造力和创新具有重要影响。本研究以角色认知和创造性自我效能理论为基础,通过对254名员工的问卷调查,实证研究学习目标导向对员工创造力和工作绩效的影响,结果表明:①学习目标导向能够正向影响员工创造力和工作绩效;②学习目标导向能够促进员工的创造性自我效能和创造性角色认同;③创造性自我效能完全中介学习目标导向对员工创造力和工作绩效的作用;④创造性角色认同能够部分中介学习目标导向对员工创造力和工作绩效的作用。 Employee's learning-goal orientation is very important to organizational creativity and innovation. On the basis of role identity and creative self-efficacy theory, using the data from 254 employees, we try to explore the effects of learning-goal orientation on employee creativity and job performance . The results shown that ① learning-goal orientation positively predicts employee creativity and job performance; ② Learning-goal orientation positively enhances employee's creative self-efficacy and creative role identity; ③ Creative self-efficacy fully mediates the effects of learning-goal orientation on employee creativity and job performance; ④ Creativity role identity partially mediates the effects of learning-goal orientation on employee creativity and job performance.
