摘要
以服务氛围和知识共享为中介变量,运用HLM软件,以92家知识密集型服务企业912名员工为研究对象,探讨宏观层面知识密集型服务企业高绩效工作系统影响微观员工创新绩效的作用机制。跨层次分析表明,知识密集型服务企业高绩效工作系统有助于服务氛围的营造,而服务氛围会提升员工的知识共享和创新绩效水平,且服务氛围在高绩效工作系统与员工知识共享间起跨层次中介效应。这些结论有助于知识密集型服务企业高绩效工作系统向员工个体绩效转换提供微观解释基础。
Taking service climate and knowledge sharing as intermediary variables, the paper uses HLM software and sample data of 912 managers and employees from 92 knowledge -intensive -business service organizations to explore the mechanism of high performance work system of macro - level affecting employees innovation performance of micro - level. Cross - level analysis shows that : high - performance work systems of knowledge - intensive - business service organizations help organizations create service climate; service climate helps organization improve employees' knowledge sharing and the level of innovation performance ; service climate can impose intermediary effect on knowledge sharing from the inter - service climate and staff innovation performance level. These conclusions provide the basis of microscopic explanation for high - performance work systems transformed to the individual employee performance.
