How Servant Leadership Influence Employees' Voice? The Role of Trust in Leadership and Negative Attribution

摘要 服务型领导是一种新兴的领导形态,建言行为也是最近兴起的研究热点。根据社会交换理论和归因理论,本研究整合领导风格和建言行为,探讨服务型领导对员工建言行为的影响,以及领导信任和消极归因在其中的作用。通过对345名员工问卷调查的数据进行分析,验证了服务型领导与建言行为之间的正向相关关系,以及领导信任在二者之间的中介作用,探索了员工归因倾向在其中的调节作用。本研究的发现有利于充分了解服务型领导影响员工建言行为的内在机制和边界条件,为管理实践提供更好的指导,有效地促进员工建言。 Servant leadership is an emerging form of leadership,and voice behavior is also a recent research hotspot.Based on social exchange theory and attribution theory,this study integrates leadership styles and voice behavior,and explores the influence of servant leadership on employees' voice behavior,and the role of the trust in leadership and negative attribution in this process.Through the analysis of the data of 345 employee surveys, the positive correlation between servant leadership and voice behavior was verified;trust in leadership played an intermediary role between them;and we also examined the moderator role negative attribution plays in the entire mechanism.The findings of this study are conducive to fully understanding the internal mechanisms and boundary conditions of servant leadership affecting employees'voice behavior,and at the same time,provide better guidance for management practices and promoting employees' voice behavior.
