摘要
随着信息技术不断发展,员工在非工作时间使用移动设备处理工作相关事务(非工作时间连通行为)已经成为一种较为普遍的工作现象。本研究基于工作家庭边界理论,考察员工非工作时间连通行为(持续时间和发生频率)对工作家庭冲突的影响。基于340份调查问卷的结果发现,非工作时间连通行为对心理脱离有负向影响。心理脱离在非工作时间连通行为和工作家庭冲突之间起中介作用。此外,组织分割供给缓解了非工作时间连通行为和心理脱离之间的关系,也调节了非工作时间连接行为频率通过心理脱离影响工作家庭冲突的间接效应。本研究对非工作时间连通行为这个较新的现象进行研究,探讨其对于工作家庭冲突的影响机制,对于新技术环境下人力资源管理实践具有一定的借鉴意义。
Along with the fast development of information technology,employee work connectivity behavior after-hours becomes a common phenomenon.Based on work-family boundary theory,this study investigates the effect of the work connectivity behavior after-hours on the work-to-family conflict.Based on the survey from 240 employees,the results demonstrate that work connectivity behavior after-hours is positively related with work-to-family conflict through psychological detachment.Organizational segmentation supplies moderates the relationship between work connectivity behavior after-hours and psychological detachment.In addition,organizational segmentation supplies moderates the indirect effect of work connectivity behavior after-hours on work-to-family conflict through psychological detachment.The results can contribute to the human resource management practice at the information age.
