摘要
差序式领导是指领导者对自己人下属给予较多偏私对待的领导风格,是华人组织中重要的领导类型。通过整合相关领域文献,本文从传统社会的经济形态、家族主义和儒家伦理思想角度阐述了差序式领导的文化脉络,并梳理了差序式领导的主要理论基础。在此基础上,构建了差序式领导的多层次影响过程模型,阐释了个体层次的认知与情感机制、团队层次的团队过程和涌现状态的中介机制及不同层次重要的调节因素。研究结果深化了对差序式领导本质和文化意涵的认识,并为实证研究提供了有价值的理论参考。
Differential leadership refers to the leadership style which leaders treat their ingroup subordinates more favorably than outgroup,which is also an important type of leadership in Chinese organizations. By integrating relevant literatures,this article analyzed the cultural contexts of differential leadership from the perspectives of traditional economic state,familism and Confucian ethics,and then systematically reviewed the major theoretical backgrounds of differential leadership.Based on this,this article proposed a multilevel model of influencing process of differential leadership, specifically shed light on the cognitive and affective mechanisms of the individual level,and team processes and emergent states of the team level and relevant moderators at different levels.The results can deepen the understanding of cultural implications of differential leadership,and provide useful theoretical insights for future empirical research.
