职业承诺对咸阳地区医务人员职业稳定性的影响

Influence of occupational commitment on occupational stability of medical staff in Xianyang

目的了解咸阳地区医务人员职业承诺和职业稳定性现状,探讨职业承诺对职业稳定性的影响。方法采用分层抽样和整群抽样法选择咸阳地区8家二级以上医院2266名医务人员作为调查对象,编制调查问卷,调查一般情况、职业承诺和职业稳定性现状。结果咸阳地区医务人员职业承诺和职业稳定性评分分别为80.43±13.49和15.49±3.41,不同年龄、工龄医务人员在职业承诺和职业稳定性方面差异有统计学意义(P<0.05)。职业承诺与职业稳定性间存在显著相关性(P<0.05)。多元回归分析发现,引入职业承诺前全部自变量共解释了因变量(职业稳定性)0.70%的总变异,其中工龄对职业稳定性的作用最大(Beta=0.086);引入职业承诺后全部自变量共解释了因变量28.00%的总变异,其中规范承诺、机会承诺、情感承诺、情感代价、经济成本和工龄对职业稳定性的作用最大(Beta分别为0.193、-0.211、0.213、0.096、0.080和0.054)。结论咸阳地区医务人员职业稳定与职业承诺及其各维度关系密切,职业承诺和工龄对职业稳定性的影响较大。

[Objective]To know the situation of occupational commitment and occupational stability of medical staff in Xianyang , and explore the influence of occupational commitment on occupational stability. [Methods]By using the stratified sampling and cluster sampling,2 266 medical workers from eight hospitals at second-class level and above were selected as research objects. The questionnaire was compiled to investigate the basic situation,occupational commitment and occupational stability. [Results]The score of occupational commitment and occupational stability among medical staff in Xianyang was 80.43±13.49 and 15.49±3.41 respectively,and there were statistically significant differences in occupational commitment and occupational stability among different groups in age and length of service(P<0.05). There was a significant correlation between occupational commitment and occupational stability (P<0.05). The multiple regression analysis showed that all arguments explained 0.70% of the total variation of dependent variable (occupational stability) and length of service had the greatest impact on occupational stability (Beta=0.086) before introducing occupational commitment,all arguments explained 28.0% of the total variation after introducing occupational commitment,and normative commitment,opportunity commitment,emotional commitment,emotional cost,economic cost and length of service had the greatest impact on occupational stability (Beta=0.193,-0.211,0.213,0.096,0.080,0.054). [Conclusion]Occupational stability is closely related to occupational commitment and its dimensions among medical staff in Xianyang,while occupational commitment and length of service have the greatest impact on occupational stability.
