摘要
目的探讨组织认同、凝聚力对军校学员主观幸福感的保护作用,检验凝聚力在组织认同与主观幸福感之间的中介作用。方法在2017年11—12月采用组织认同量表、部队凝聚力量表和生活满意度、积极消极情绪量表对418名军校学员进行测查。结果多元方差分析结果显示,主观幸福感3个维度[生活满意度(4.12±1.28)、积极情感(2.99±0.78)、消极情感(1.78±0.65)在不同年级差异有统计学意义(F=34.58、13.30、3.30,均P<0.01)。组织认同对凝聚力的路径系数(β=0.54,P<0.01)、凝聚力对主观幸福感的路径系数(β=0.49,P<0.01)均达到了显著性水平。凝聚力在组织认同与主观幸福感之间起中介作用,中介效应值为0.26,中介效应占总效应59.51%。结论组织认同和凝聚力可以提升军校学员主观幸福感,同时组织认同还可以通过影响凝聚力间接影响军校学员主观幸福感。
[Objective]To explore the protective effect of organizational identity and cohesion on the subjective well-being of cadets in military academies,test the mediating role of cohesion between organizational identity and subjective well-being.[Methods]Between November and December in 2017,418 cadets were tested with organizational identity scale,cohesion scales and life satisfaction,positive and negative emotion scale.[Results]The results of multivariate analysis of variance found that there were statistically significant differences in three dimensions of subjective well-being[life satisfaction(4.12±1.28),positive emotion(2.99±0.78),and negative emotion(1.78±0.65)among different grades(F=34.58,13.30,3.30,all P<0.01).The path coefficient of organizational identity to group cohesion(β=0.54,P<0.01)and group cohesion to subjective well-being(β=0.49,P<0.01)reached the significant level.Group cohesion played a mediating role between organizational identity and subjective well-being.The mediating effect value was 0.26,and the mediating effect accounted for 59.51% of the total effect.[Conclusion]Organizational identity and group cohesion can enhance subjective well-being of cadets.Meanwhile,organizational identity also has indirect effect on the subjective well-being through group cohesion in cadets.
