摘要
随着企业转型升级和就业环境的变化,新生代农民工群体工作流动更加频繁。新生代农民工的频繁流动必然会给企业带来许多负面影响,例如人力财力的损失、现有员工稳定性下降等。本文基于人际关系的视角,研究组织中积极人际关系(社会支持)对新生代农民工组织承诺的影响,以北京、武汉、杭州、东莞以及郑州5个城市多家企业新生代农民工为研究对象,通过实证分析,探讨新生代农民工来自工作场景的社会支持(同事支持、上级支持)对其组织承诺的影响,并进一步讨论新生代农民工工作快乐感和主动社会化行为在其中的作用,为企业提高新生代农民工组织承诺,降低新生代农民工的离职率,提供新的途径和方法。
In recent years,the employment environment is changing,there is a widespread phenomenon in the new group of employees-the frequent movement. Frequent flow of new eneration migrant workers may bring a lot of negative impact on companies,such as the abomination of human and financial resources,the decline of the existing staff’s stability. This paper mainly studies the relationship between interpersonal interactions and new generation migrant workers’ organization commitment. This paper points that,the higher the level of perceived social support,the higher the level of new generation migrant workers’ organization commitment. Therefore,through collecting questionnaire from new generation migrant workers which come from Beijing,Wuhan,Hangzhou,Dongguan and Zhengzhou and analysing collected data,this paper will explore the influence of social support( co-worker support,superior support) on new generation migrant workers’ organization commitment,and explore the effects of new generation migrant workers’ hedonic tone and proactive socialization behavior.
