员工志愿行为的过程机理研究——基于“动机-行为-结果”动态性视角的案例研究

The Research on the Process Mechanism on Volunteer Behavior of Employee :Dynamic Perspective Based on "Motivation-behavior-result"

基于自我决定理论,以员工志愿服务团队作为案例研究对象,从"动机-行为-结果"的动态性视角探讨了员工志愿行为的过程机理。研究发现:企业通过非强制要求、团队建设和领导授权的方式将企业志愿行为动机外化为影响员工志愿动机的因素,满足志愿者的基本需求,从而使员工产生志愿行为动机。根据员工自我决定的程度将动机分为控制性动机和自主性动机,由于受社会情景因素的影响,在员工志愿行为过程中出现了控制性动机内化为自主性动机的现象。志愿动机促使志愿者实施员工志愿行为,通过社会支持的方式为受助企业提供帮助,长期的志愿服务对员工个体和企业发展都有重要影响。

Based on the theory of self-determination, this study discussed the process mechanism of employee volunteer behavior, taking employee volunteer service teams as the case, with dynamic perspective based on "motivation-behaviorresult". It was found that enterprises externalize the motivation of enterprise volunteer behavior into the factors which affect motivation of employees’ volunteer behavior, by non-mandatory requirements, team building and leadership empowerment. The basic needs of volunteers are satisfied, so that employees have voluntary motivation. According to the degree of employee self-determination, we divided the motivation into two parts: control motivation and autonomous motivation. Influenced by social situational factors, controlled motivation is internalized into autonomous motivation in the process of employee volunteer behavior. Voluntary motivation encourages volunteers to engage in employee voluntary behavior and to provide assistance to assisted companies through social support. Long term voluntary service has an important impact on individual employees and enterprise development.
