摘要
目的探讨组织气氛对护士组织公民行为的影响,为促进护士组织公民行为提供参考。方法采用组织气氛量表、护士组织公民行为量表对天津市4所三甲医院的274名临床护士进行调查。结果护士组织公民行为总均分为4.38±0.48,组织气氛总均分为4.02±0.72,组织气氛及各维度与组织公民行为呈正相关(r=0.672,P<0.01),控制人口学因素后,组织气氛对组织公民行为仍有显著影响(△R^2=0.478,P<0.01)。结论组织气氛能够正向预测护士组织公民行为,以温暖与认可、自主性最为显著,护理管理者可通过营造良好组织气氛促进护士组织公民行为。
[Objective]To explore the influence of organizational atmosphere on nurses’ organizational citizenship behavior,and provide references for promoting nurses’ organizational citizenship behavior.[Methods]A total of 274 clinical nurses from 4 grade A hospitals in Tianjin were surveyed by organizational atmosphere scale and nurses’ organizational citizenship behavior scale.[Results]The total score of nurses’ organizational citizenship was 4.38±0.48,and the organizational atmosphere was 4.02±0.72.Total score and dimensions scores of organizational atmosphere were positively correlated with organizational citizenship behavior(r=0.672,P<0.01). After controlling demographic factors,organizational atmosphere still had a significant impact on organizational citizenship behavior(△R^2=0.478,P<0.01).[Conclusion]Organizational atmosphere can positively predict nurses’ organizational citizenship behavior. Warmth and recognition,and autonomy are the most significant. Nursing managers can promote nurses’ organizational citizenship behavior by creating a good organizational atmosphere.
