摘要
威权领导是华人家长式领导三元论中相当鲜明而重要的一个维度。目前学界专门对威权领导和下属反应的研究还比较少,在已有的研究中关于威权领导对下属工作影响的一些研究结论存在不一致。本文将员工工作投入作为衡量员工对威权领导反应的重要结果变量,探讨威权领导对组织内员工工作投入的影响作用;同时,本研究也将进一步探讨下属情绪智力在威权领导与工作投入之间的调节作用。最终的研究结果进一步论证了威权领导对员工工作投入的显著预测效果。而在各维度层面,员工情绪智力各个维度与工作投入的各个维度存在部分相关关系;员工情绪智力在威权领导和员工的工作投入之间产生部分调节效果。
Authoritative leader is a quite distinct and important dimension in Chinese paternalistic leadership's Ternary Theory. At present,there have not been many studies on authoritative leaders as well as the reaction of their subordinates. And there is inconsistency among the conclusions in the exiting researches about the effect of authoritative leaders on their subordinates' job devotion. This paper uses job devotion as the important result variable for employees' reaction to authoritative leaders,studies their effect on subordinates' job devotion and discusses whether subordinates' emotional intelligence can adjust the relationship between the authoritative leaders and their subordinates' job devotion or not. Meanwhile,this paper takes subordinates' e-motional intelligence as the regulatory variable and further probes into its regulatory role in authoritative leaders and job devotion. The results show that authoritative leaders have significant predictive effects on employees' job devotion; emotional intelligence has a partial correlation with employees' job devotion in every dimension;and employees' emotional intelligence has partial regulatory effects on the relationship between authoritative leaders and their subordinates' job devotion.
