某区社区护士工作满意度的影响因素调查研究 被引量:6

摘要 目的了解深圳市福田区社区护士工作满意度、工作稳定性及离职意愿的现状,并探讨工作满意度与工作稳定性、离职意愿三者之间的关系及其影响因素。方法本研究是横断面研究,采用方便抽样法,选取深圳市福田区27家社康中心一线在职注册护士,用社区卫生机构员工工作满意度调查表。结果被调查对象总体满意度平均得分为(113.46±25.04)分,工作条件、报酬与福利、培训与晋升等3个维度满意度得分较低分别为(8.41±1.87)、(10.22±3.10)、(10.68±3.97)分;领导管理、工作本身、人际关系等3个维度得分相对较高分别为(22.17±5.03)、(18.10±3.73)、(15.68±3.97)分。logistic回归分析发现年龄、用工形式、职称、月收入和是否喜欢护理工作是影响工作满意度的主要因素。结论深圳市福田区社区护士工作满意度处于中低水平;建立合理的报酬、晋升和培训机制,构建良好的工作环境是提高工作稳定性、工作满意度和降低离职率的根本解决办法。 Objective To investigate the job satisfaction of nurses in order to provide information for designing effective motivational programs and improving their job satisfaction. Methods With convenience sampling, a cross-sectional study involving 113 registered nurses from 27 community health service centers and above of Shenzhen Futian District was conducted through Job satisfaction questionnaire, Job security questionnaire and Turnover Intention Scale. Results The scores of the total job satisfaction , working conditions, Remuneration and welfare, Training and promotion were (113.46± 25.04), (8.41±1.87), (10.22±3.10), (10.68±3.97) respectively. And the scores of Leadership Management, working, relationship were (22.17±5.03), (18.10± 3.73), (15.68±3.97) respectively .Logistic regression analysis showed that there were statistically significant differences in job satisfaction among nurses of different ages,the title, remuneration , whether like nursing work and nature of employment. Conclusion The overall job satisfaction level of community nurses is low level. Establishing the reasonable system of remuneration and welfare, training and promotion ,good working environment are very important to improve job satisfaction and job stability.
