摘要
知识型员工的创造力对于组织提升绩效和竞争优势有着重要作用。现有研究主要从支持性管理等方面来考察如何促进员工创造力的。由于个体特征和环境因素能交互影响创造力绩效,基于创造力组成理论,本文探讨知识型员工不同的目标导向对创造力绩效的影响机制,以及在这一过程中知识共享和任务复杂性所起到的作用。为此,本文构建了一个有调节的中介效应模型,并基于244份不同行业知识型员工的主管—员工配对问卷,实证发现学习目标导向对员工创造力有着显著的正向影响,而绩效目标导向与员工创造力负相关;同时,知识共享在学习目标导向和员工创造力的关系中起到了中介作用;从任务特征出发,结论还支持了任务复杂性会正向调节这一中介作用。我们并没有发现绩效目标导向和知识共享的相关性,以及任务复杂性对二者关系的调节作用。文章最后给出了企业的实践对策和未来研究的方向。
The creativity of knowledge workers plays an important role in improving organizations performance and competitive advantage. The existing research examines how to promote employee creativity from supportive management and other aspects. Since the individual characteristics and environmental factors can interact creativity performance, based on component model of creativity, this article discusses how the different goal orientation of knowledge workers impact on creativity, as well as the role of knowledge sharing and task complexity. Therefore, this article constructs a moderated mediator model, based on 244 knowledge workers supervisor-employee matching questionnaire from different industries, and we empirically found that learning goal orientation has a significant positive effect on employee creativity, white performance goal orientation negatively correlated with employee creativity. Meanwhile, knowledge sharing plays a mediated role in the relationship between learning goal orienta- tion and employee creativity. Starting from the task characteristics, the conclusion also supports the fact that the task complexi- ty positively moderates this mediated relationship. We haven't found the relevance between performance goal orientation and knowledge sharing, and task complexity has no moderated effect on that one. Finally, we have given the practice of corporate strategy and future direction.
