摘要
基于组织双元理论,探讨了双元组织变革模式的结构及其测量,以及双元组织变革模式在变革/交易型领导和员工创新行为之间是否起到调节作用。通过对57家企业的管理者和直接下属进行1:3配对抽样调查,对数据进行跨层回归分析,研究结果表明:变革型领导和交易型领导对员工创新行为都有显著的正向影响,激进式变革在变革/交易型领导和员工创新行为之间起到补充变量性质的调节作用,渐进式变革在变革/交易型领导和员工创新行为之间没有起到调节作用。
Drawing from the dual organization theory, this study aimed to address the puzzling issue of how transformational/transactional leadership would affect employee innovative behavior in the context of dual organizational change. By analyzing 1:3 matched data collected from 57 enterprises in 8 cites of People's Republic of China, results showed that transformational leadership had a significantly positive effect on employee innovative behavior, transactional leadership also had a significantly positive effect on employee innovative behavior, and radical change moderated this relationship. Meanwhile, progressive change did not moderate this relationship. Then, the implications of these results are discussed.
