摘要
越来越多的研究表明,组织中的员工越轨行为并非都是有害的。员工可能会在亲社会动机的驱动下,主动地违反组织规则或规范,即表现出建设性越轨行为。然而,建设性越轨行为的定义、测量、影响因素和影响结果等问题,目前还没有得到系统而一致的回答。本文基于文献回顾,从内涵、与相关概念的关系及测量等方面剖析了建设性越轨行为的概念,从个体层面、团队层面和组织层面总结了建设性越轨行为的影响因素,分析了建设性越轨行为的主要结果变量,并指出了未来的研究方向。
More and more researches have suggested that the employees' deviance in organizations is not always harmful. Driven by the pro-social motivation, the employees will take the initiative to vi- olate the rules or norms, showing constructive deviance. However, the definition, measurement, in- fluencing factors, results and other issues of constructive deviance have not been answered systemati- cally and consistently. Based on a literature review, this paper explores the concept of constructive de- viance from the perspectives of connotation, relationship with related concepts and measurement, sum- marizes the influencing factors of constructive deviance at individual, group and organizational levels, analyzes the results of constructive deviance and then points out the directions in future research.
