烟台市三级医院护士离职意愿现状及其影响因素的调查 被引量:17

Investigation on the Current Status and Influencing Factors of Turnover Intention of Nurses in Class Ⅲ Grade Ⅰ Hospitals in Yantai

摘要 目的了解烟台市三级医院护士离职意愿的现状,并分析其影响因素,为人力资源管理提供科学依据。方法 2012年5-7月,采用护士离职意愿量表、工作压力源量表及自测健康评定量表,对烟台市某三级综合性医院的155名在职临床护士进行问卷调查。结果 155名护士的离职意愿总均分为(2.48±0.77)分,护士离职意愿的主要危险因素为"管理及人际关系"压力源和编制类型。结论烟台市三级医院护士的离职意愿较高,医院管理者应重点从统筹管理人力资源、提升护士社会地位、注重对护士的心理支持等方面入手,采取针对性的干预措施,以降低护士的离职意愿,稳定护理队伍。 Objective To understand the status of turnover intention of Nurses in Class Ⅲ Grade Ⅰ hospitals, analyze its influencing factors, and provide scientific basis for human resource management.Methods The nurse turnover intention scale,job stress scale,and self--rated health measurement scale were conducted with 155 nurses from four Class Ⅲ Grade Ⅰ hospitals in Yantai.The correlation analysis and logistic regression were applied to analyze the possible factors which influence the nurses' turnover intention.Results The mean score of turnover intention was 2.48±0.77; the main risk factors of turnover intention were pressure source of "management and interpersonal relationship"and personnel posts.Conclusion The turnover intention of nurses in 3 Class Ⅲ Grade Ⅰ in Yantai was high,which suggests that hospital man- agers should focus on coordinating the management of human resources,improving the social status of nurses and offering psychological support to reduce turnover intention of the nurses and stabilize the team.
