摘要
通过对来自湖南省部分地市中小学校629名教师的问卷调查,探讨了心理资本在情绪劳动策略与工作倦怠关系间的调节作用。研究结果显示:⑴工作倦怠与深层行为、自然行为负相关,与表面行为正相关;心理资本与深层行为、自然行为正相关,人际型心理资本与表面行为负相关。⑵表面行为正向预测工作倦怠;深层行为负向预测情绪衰竭、去个性化;自然行为负向预测低成就感。人际型心理资本负向预测工作倦怠;任务型心理资本对去个性化、低成就感的非标准回归系数显著。⑶任务型心理资本能调节深层行为对情绪衰竭、去个性化的影响,调节自然行为、表面行为对低成就感的影响。人际型心理资本可调节自然行为对低成就感的影响。结论:心理资本可调节情绪劳动策略对工作投倦怠的影响。
This study examines the moderating effect of psychological capital(PsyCap)on the relationship between the emotional labor strategy and job burnout of primary and secondary school teachers. Data were col- lected from some schools in Hunan provinces. A total of 629 teachers participated in the survey. The result shows that job burnout scores were negatively correlated with deep acting, expression of natural emotions while they were positively correlated with surface acting. PsyCap scores were positively correlated with deep acting, expression of natural emotions while guanxi-oriented psychological capital(GOPC) were negatively cor- related with surface acting. Surface action predicted positively all dimensions of job burnout and deep action predicted negatively emotional exhaustion, cynicism and automatic action predicted negatively inefficacy. GOPC predicted negatively all dimensions of job burnout and task-oriented psychological capital (TOPC) pre- dicted cynicism, inefficacy. TOPC moderated the relationship between deep action and emotional exhaustion, cynicism and moderated the relationship between automatic action, surface action and inefficacy. GOPC moderated the relationship between automatic action and inefficacy. Conclusion: PsyCap moderated the relationship between emotional labor strategies and job burnout.
