摘要
本文以研发人员为研究对象,以资源保存理论为基本框架构建概念模型。将心理资本和组织创新氛围作为时间压力与研发人员创新行为关系的边界条件,从理论上分析这两个情境变量与时间压力的交互作用对研发人员创新行为的影响。分析认为,在研发人员心理资本水平比较高或者在积极的组织创新氛围下,时间压力对研发人员创新行为具有正向影响,相反,则具有负向影响。最后,对未来研究进行了展望,认为对此问题展开实证研究,或者探讨二者的中介机制将成为未来研究的重要方向。
To take the research and development( RD) employee as research object,this paper constructs theoretical model based on conservation of resource theory,and looks psychological capital of RD employee and organizational creative climate as boundary conditions of relationship between time pressure and innovation behavior of RD employee. The interaction of contextual variables such as psychological capital and organizational creative climate and time pressure,as well as the influence of the interaction on innovation behavior of RD employee are analyzed. It is considered that when psychological capital of RD employee is very high or when RD employees are in a positive organizational creative climate,time pressure has a positive impact on innovation behavior of RD employee. Conversely,time pressure has a negative impact on innovation behavior of RD employee. Finally,the future research is prospected. The paper believes the empirical study or intermediation study on relationship between the two variables will be important study direction.
