摘要
通过116个知识创新团队中93名领导和776名知识员工配对问卷调查,构建跨层次中介模型、跨层次调节中介模型,探析多层次导向的心理资本对知识员工创新绩效的影响机制。跨层次分析结果表明,个体心理资本与团队心理资本均对知识员工创新绩效有显著正向影响;心理契约在个体心理资本与创新绩效之间起完全中介作用,但在团队心理资本与创新绩效之间的中介作用并不明显;团队社会资本不仅能够增强个体心理资本对心理契约的认知能力,而且还可以调节心理契约在个体心理资本与创新绩效之间的中介作用。
This paper builds multilevel mediation model and multilevel moderated mediation model to analyze the mechanism of psychological capital on innovative performance according to 93 team leaders and 776 knowledge workers' questionnaire in 116 knowledge innovation teams. The multilevel results show that individual psychological capital and team psychological capital have significantly positive influence on innovative performance of knowledge workers. Psychological contract fully mediates the influence of individual psychological capital on innovative performance, which dose not play an intermediary role between team psychological capital and innovative performance.
