某市三级医院临床护士工作满意度对离职意愿的影响 被引量:18

摘要 目的:了解某市三级医院临床护士工作满意度情况,探讨工作满意度对离职意愿的影响。方法:抽取6所三级医院1270名临床护士,采用问卷对护士工作满意度及离职意愿进行调查。结果:(1)临床护士总体工作满意度处于中等偏低水平,其中对工资与福利最不满意,满意度最高的是与同事的关系;将护士按年龄、婚姻状况、学历、职称、用工性质、科室及工作年限进行比较,各组内工作满意度差异均有统计学意义。(2)12.60%护士目前有离职的想法,离职意愿最主要的影响因素是工资与福利、工作负荷、个人成长与发展的满意度。结论:该市三级医院临床护士工作满意度较低,离职意愿较高,促使离职的主要因素是工资与福利低、工作负荷重、个人成长与发展受阻。建议:相关部门应完善护士薪酬体制,提高护士待遇,科学合理进行人员配置,制定提升护士工作满意度水平及降低离职意愿的措施。 Objective To investigate job satisfaction of clinical nurses in Three Grade hospital and to probe into its influence on nurses turnover intention. Methods Questionnaire was used to investigate the satisfaction and turnover intention among 1270 clinical nurses in six Three Grade hospitals. Results 1 ) In general, nurses were not so satisfied with their job. Those who were mostly dissatisfied were salary and welfare, and the mostly satisfied one was the relationship with colleagues. The job satisfaction had significantly statistical differences between age, marriage, education degree, professional title, the types of employment, and departments. 2) A total of 12.60 % nurses intended had the consideration of departure, mainly because of salaries and benefits, work load, growth and development. Conclusions Clinical nurses were generally not satisfied with their jobs. The main factors were low income and welfare, and working load as well as personal development was blocked. The relevant department should improve nurses'salary and benefits, reasonably allocate nurses' work and take measures which would improve job satisfaction and reduce turnover intention of nurses.
