授权型领导对员工家庭生活质量的影响 被引量:7

Effects of Empowering Leadership on Employees' Family Quality of Life

摘要 过去对授权型领导的研究主要局限于工作场所,忽略了其对员工家庭生活的影响。本文基于工作—家庭增益理论,构建了授权型领导、员工心理授权、员工家庭生活质量及性别差异之间的关系模型,并以成都地区某银行员工和员工配偶的193份配对样本数据对研究假设进行了检验。结果表明,授权型领导对员工家庭生活质量有正向影响;员工心理授权在授权型领导和家庭生活质量中起着完全中介的作用;员工性别差异在员工心理授权影响家庭生活质量过程中的调节作用不显著。本研究结果不仅拓展了工作—家庭增益理论的视角范围,在企业管理方面也具有重要的实践指导意义。 Previous research on empowering leadership only focuses on the workplace and neglects its effects on employees' family life.Based on work-family enrichment theory,this paper constructs a model of the relationship among empowering leadership,psychological empowerment and the differences in employees' gender and family quality of life,and collects the data including 193 couples from a bank in Chengdu of Sichuan province to test the model.It shows that empowering leadership has the positive effect on employees' family quality of life and psychological empowerment plays the completely intermediary role in the relationship between empowering leadership and employees' family quality of life;and the differences in employees' gender do not play the significant moderating role in the effect of psychological empowerment on employees' family quality of life.The results not only extend the insight of work-family enrichment theory,but also provide important guidance for business management.
