摘要
以知识员工为对象,研究其在各种不同情境下的多重承诺及其冲突问题。在相关研究梳理的基础上,提出了员工多重承诺的内涵;从静态情境和互动情境的两个视角讨论了知识员工多重承诺之间的独立平行、互补协同及竞争冲突等关系;继而,建立了多重承诺的关系构型,用以分析知识员工多重承诺的三种冲突类型,即:个体导向承诺与关系导向承诺之间的冲突;工作导向承诺与生活导向承诺之间的冲突;以及工作——关系型承诺与生活——个体型承诺、工作——个体型承诺与生活——关系型承诺的组合承诺冲突。该项研究旨在探讨知识员工多角色下承诺冲突产生的原因、表现及决策行为特征,并为组织提供相应的管理对策。
This paper takes knowledge worker as research object and analyzes multiple commitment and multi-commitment conflict issue in various contexts. Based on related literatures, the article presents the concept of knowledge worker's multiple commitments. From both stable and dynamic perspectives, it discusses the independent、synergy and competing relationships among multiple commitments of knowledge worker. It also builds multi-commitment relationship configuration, which is used to analyze three conflict types of knowledge workers' multi-commitment: conflict between individual orientation and relation orientation commitment, conflict between work orientation and life orientation commitment, and conflict between work-relation commitment and life-individual commitment, conflict between workindividual commitment and life-relation commitment. The study aims to demonstrate commitment conflict's reason、situation and decision behavior of multi-role knowledge worker and give related management solutions for organizations.
