摘要
在文献研究的基础上,以师徒交换关系为调节变量,从知识转移主体、客体、知识转移情境三方面构建师徒间隐性知识转移影响因素模型,深入探讨师徒交换关系对影响因素与知识转移有效性关系的调节作用。研究结果证明师傅知识转移能力、徒弟知识吸纳能力、组织文化与知识转移有效性正相关;知识隐性、师徒知识距离与知识转移有效性负相关;除组织文化因素外,师徒交换关系在其他影响因素与知识转移有效性关系中起调节作用。经过分析和讨论,提出促进师徒知识转移有效性的途径。
Based on the literature review,this study conducts a model on factors affecting tacit knowledge transfer effective-ness in mentoring program by taking mentor -mentee exchange as moderating variables,then analyses the moderating effects of MMX.The results show that mentor’s knowledge transmission -ability,mentee’s knowledge receive ability, organization culture have positive effect on knowledge transfer;knowledge tacit degree,organization structure,knowledge distance have negative effect on knowledge transfer.Moreover,except organization culture,mentor -mentee exchange can positively moderate the relationship between knowledge transfer and the other factors.After analysis and discussion,the pa-per provides useful guidance for improving Knowledge Transfer Effectiveness.
