安全氛围对安全行为的影响:有调节的中介模型

Safety Climate and Safety Behavior: A Moderated Meditational Model

一线员工的安全行为是企业安全生产的基石。基于社会交换、心理资本和压力-情绪理论,论文构建了包含安全氛围、心理资本、工作压力与安全行为的调节中介模型。依据309份来自我国煤矿企业员工的有效问卷,本文运用层次回归方法进行实证研究,结果表明:(1)安全氛围对安全遵守行为和安全参与行为均具有显著的正向影响;(2)心理资本在安全氛围影响安全遵守行为和安全参与行为的过程中均发挥部分中介效应;(3)工作压力负向调节安全氛围对心理资本的影响;(4)工作压力负向调节心理资本对安全氛围-安全参与行为的中介作用。

Employees＇ safety behavior is the cornerstone of enterprises＇ safety in production. On the basis of social exchange, psychological capital and stress-emotion theories, this paper developed a moderated meditational model concerning safety climate, psychological capital, job stress and employees＇ safety behavior. Based on the 309 valid questionnaires from China＇s large-scale coal enterprises, this paper uses hierarchical regression methods for empirical research. Our anal- ysis results show that： （ 1 ） safety climate has significant positive influence on safety compliance and safety participation behavior; （ 2 ） psychological capital has a partial mediation effect on the above relationships; （ 3 ） job stress negatively moderates the influence of safety climate on psychological capital; and（ 4）job stress negatively moderates the psychological capital＇s mediating role of safety climate -safety participation behavior.
