摘要
随着竞争环境动态性和不确定性的加剧,学者们尝试从人力资源柔性角度解析高绩效工作系统(High Performance Work Systems,HPWS)与组织绩效间的"黑箱",因其更加调强对外部环境的灵活反应和柔性应对。基于此,凝练相关文献,采用层级回归和描述性统计分析法,以110家企业为样本实证检验了HPWS、人力资源柔性与组织绩效间的关系机理。结果表明:HPWS与组织绩效显著正相关;人力资源柔性显著提升组织绩效;人力资源柔性在HPWS与组织绩效间起部分中介作用。
With environment becoming more and more dynamic and uncertain, particularly after the financial crisis, the scholars have stressed to uncover the " black box" between High Performance Work Systems (HPWS) and Organizational Performance from the perspective of Human Resource Flexibility which emphasizes flexible response to external environ- merit. So the paper makes an empirical examination of 110 Chinese enterprises on the relationships among the three varia- bles (HPWS, organizational performance and human resource flexibility) by using Hierarchical Regression and Descriptive statistical analysis. The result indicates that HPWS have positive effects on organizational performance and the three dimensions of human resource flexibility ( employee skills flexibility, employee behavior flexibility and human resource practices flexibility ) partially mediate the relationship between HPWS and Organizational Performance.
