非正式学习在旅游营销人才培养中的有效性及其路径分析

An Analysis of the Effectiveness and Influence Path of Informal Learning for Tourism Employees

摘要 非正式学习在职场的应用十分广泛,能够有效地提高相关人才的业务能力水平。现有的研究多集中在非正式学习的理论应用层面,对其具体的有效性分析以及优化路径研究还相对薄弱。在这样的背景下,本文采用问卷调查结合评价模型的方式,对非正式学习在旅游营销人才培养中的有效性进行分析,发现其有效性总体得分为0.36,处于显性有效水平,说明非正式学习能够有效提高旅游营销人才的业务水平;此后,利用通径分析对非正式学习对相关人才能力影响来解释其有效性来源,发现非正式学习能够对旅游营销人才的学习能力、创新能力、语言表达能力起到显著提高的效果,其平均通径系数为0.775,解释率为81.8%。这说明非正式学习可以通过提高旅游营销人才的上述能力进而提升其职业水平。后续的非正式学习应该强化在上述三种能力方面的提升比例,同时对于其他能力有所关注。 The informal learning has been widely adopted in the workplace and is capable to effectively improve the business competeneies of organizational members, However, the extent literature paid more focus on the theoretical aspect of informal learning, whereas it is still weak in terms of the analysis of its effectiveness and optimization approaches. Accordingly, the present paper uses both questionnaire and evaluation models to investigate the effectiveness of informal learning in developing tourism specialties. The results indieate an overaU effectiveness score of 0.36, while lies beyond the effective level, suggesting that informal learning could effectively improve tourism employees' business abilities. Moreover, we use path analysis to show how informal learning relates to different aspects of employees' abilities. We found that informal learning can significantly improve tourism employees' learning ability, innovation ability and verbal communication skills, with an average path coefficient of 0.775, accounting for 81.8% of the linkages among relevant variables. The future informal learning should accordingly reinforce the extent of improvements in learning, innovation, and verbal communication abilities, while paying attention to other abilities as well.
